What 54 Studies on Online Learning Tell Us About the Corporate Training Gap

If you are an L&D professional working in a corporate environment, here is something worth knowing: almost none of the academic research on online learning is about you.


A recent integrated literature review examined 54 peer-reviewed studies published in A* and A-ranked journals — the top tier of business and management research — using the TCCM framework developed by Paul and Rosado-Serrano (2019). TCCM stands for Theory, Context, Characteristics, and Methodology. It is a structured approach for mapping what a field of research has studied, how it has studied it, and where the gaps are.


The gaps, in this case, are significant.

What the research has studied

Of the 41 primary studies in the review, 79% were set in academic teaching contexts — universities and colleges, working with undergraduate and postgraduate students. Corporate training appeared in just 18% of studies. Trainers as a study population: zero studies. Not underrepresented. Absent.


The geographic distribution compounds the problem. 76% of studies were conducted in developed countries, with the USA and Australia together accounting for 38% of all research. Developing countries — where digital infrastructure, connectivity barriers, and resource constraints create a materially different learning context — were the setting for just 24% of studies.


The mode of learning studied tilts heavily asynchronous. 63% of studies focused on self-paced online learning. Synchronous online learning — live, instructor-led, real-time — appeared in just 10% of studies. Given that synchronous virtual training is the primary delivery mode for corporate L&D globally, this is a remarkable absence.

What the theories used tell us

The review identified over 40 distinct theories employed across the 54 articles. Of these, only four appeared in more than one study: Adult Learning Principles, Constructivist Learning Theory, Expectation-Confirmation Theory, and Experiential Learning Theory. Every other theory was used by a single researcher in a single study.


This fragmentation has a practical implication. When the theoretical foundations of a research field are this scattered, findings cannot be reliably synthesised or compared. There is no shared conceptual vocabulary. Researchers are studying different facets of the same problem from frameworks that do not speak to each other.


It also means that the theories most relevant to corporate synchronous training — those addressing technology mediation, socio-technical systems, trainer competence, and platform affordances — are almost entirely absent. The field has studied what learners feel about online learning. It has barely begun to study what actually happens when technology, trainer, and pedagogy interact in a live corporate training environment.

What the characteristics studied reveal

The 54 studies were mapped against 14 research characteristics. Learning outcomes and pedagogy dominated — appearing in 27 and 21 studies respectively. Technology appeared in just 4. Interaction — learner-learner, learner-instructor, learner-system — appeared in 3. Platform adoption appeared in 2. Cognitive load appeared in 2.


This distribution tells a clear story. Research has spent most of its effort asking "what do learners perceive about their online learning experience?" It has barely asked "what does the platform do to that experience?" or "what role does the trainer play in determining outcomes?" or "how do learner-system interactions shape engagement in a live session?"

These are exactly the questions that matter for corporate L&D.

Three alternative frameworks the review proposes

The paper argues that three theoretical perspectives are needed to address the gaps. The first is Socio-Technical Systems Theory, which treats the platform not as a neutral delivery channel but as an active participant in shaping learning — one that must align with the social and pedagogical systems it supports. The second is Technological Pedagogical Content Knowledge, which argues that effective virtual training requires trainers to develop competence not just in their subject matter and pedagogical approach, but in how to use technology to transform, rather than simply deliver, learning. The third is Cognitive Load Theory, applied to platform design — specifically, the imperative to reduce extraneous cognitive load imposed by platform interfaces so that learners' limited working memory can be devoted to actual learning.

The conceptual model

The review proposes a conceptual model that positions pedagogical design, technology mediation, and trainer role as antecedents. Engagement and interaction, and motivation and cognitive load, as mediators. And learning outcomes — satisfaction, transfer, performance, adoption — as the result. Contextual moderators — academic versus corporate, developed versus developing, synchronous versus asynchronous — sit as a layer beneath the entire model.


This model is the starting point for the empirical research that corporate synchronous training urgently needs. And it is, not incidentally, the design philosophy that Viliyo was built around.


The platform did not emerge from a software engineering brief. It emerged from a learning science problem: what does a virtual training environment need to look like, structurally, to actually produce the outcomes that L&D teams are investing in?

The literature has been pointing to the answer for years. It has just been looking in the wrong direction.
